作为组织的核心资源,知识员工的流动性在不断增强,因此创新激励机制、提高员工敬业度是企业面临的紧迫和现实问题。文章以来自不同性质企业的160名知识员工为样本,采用多元回归分析方法检验了服务型领导风格与知识员工敬业度的关系。结果显示,服务型领导风格有助于提升知识员工的敬业度。在此过程中,知识员工所感知到的主观幸福感在两者间起部分中介作用,这种中介作用进一步受到组织程序公平性的影响,即知识员工感知到的程序公平性越强,主观幸福感越容易提升员工敬业度。文章的研究结论拓展了服务型领导风格在中国企业情境下的效能及影响机制研究,为企业如何提升知识员工敬业度提供了理论依据。 |

The knowledge employees are a core resource to an organization but their mobility are increasing. Therefore, it is an urgent and realistic issue to innovate the motivation system and increase their professional dedication. In this paper, with 160 valid questionnaires in a survey as a sample and with the use of hierarchical multivariate linear regression to find the relationship between servant leadership style and knowledge employees' professional dedication. The result finds that the servant leadership has a positive impact on knowledge employees' professional dedication while subjective well-being plays an intermediary role between them. The fairness of an organization procedure will have a positive impact between subjective well-being and knowledge employees' professional dedication. The research conclusion in this paper extends the research on the servant leadership in the context of Chinese enterprises practice and helps enterprises to better improve the knowledge employees' professional dedication. |
